Abstract
Research on individual identity in organizations has mainly focused on work-related identity(e.g., organizational identification), but with changes in the business environment, employees have become influenced by non-work identities even while at work. Nonetheless, little is known about how these multiple identity dynamics play out in the workplace. This study suggests a new concept of civic identity as the non-work identity of organizational members, which has been overlooked in identity research, and explores its applicability in the organizational context. Specifically, based on identity theory and spillover theory, this study summarizes the concept of civic identity that has been studied in various academic fields, and conducted an exploratory empirical study to determine whether organizational members' civic identity has influences on a positive change-oriented behavior at work (i.e., voice behavior). To test the study hypotheses, survey data from 339 employees of a large domestic company were collected and hierarchical regression analyses were performed. As a result of the analyses, it was found that organizational members were experiencing and expressing both employee identity and civic identity within the workplace, and that employees with higher civic identity showed more voice behavior that brought about positive changes to the organization and society.
