精英大学中的女性校领导:穿越迷宫?——基于我国38所原"985工程"大学的分析 / Female University-level Leaders in Elite Universities, Based on an Analysis of China's 38 Universities Listed in the Former "Project 985": Through the Labyrinth?

Abstract
时至今日,女性担任精英大学的校级领导早已不是新闻.基于"迷宫理论"对我国38所原"985工程"大学的406位校领导进行分析后发现:少数女性的确能获得机会成功穿越迷宫成为校级领导,但她们在穿越过程中须至少跨越五大看似"中性化"的障碍:博导、理工科专业背景、党员资格、校内晋升方式和初任年龄.同时,在分析女性跨越的障碍时也不能忽视时代背景对女性晋升为校领导的影响.女性对精英大学校领导迷宫的穿越只能称为"有限的穿越",要改变这种局面,个人因素、文化因素、组织因素和环境因素必须综合考虑.
To date,it is not unheard of for women to be top leaders in elite universities throughout the world.Based on the labyrinth theory,the paper analyzes 406 top leaders in China's 38 universities listed in the former "Project 985".It finds that a small number of women could successfully cross the labyrinth and become top leaders in those universities;however,they have to overcome five barriers which seem to be gender-neutral: being a supervisor of doctoral students,having studied in a Science/Engineering programme,CCP membership,internal promotion and the age when he/she firstly took the current post.Meanwhile,the historical context that they got a promotion cannot be ignored.Finally,it argues that women's success of coming through the labyrinth could be regarded as a limited one,which needs to take such factors as efforts of individuals,culture,organization and environment into consideration.
