상향식 학습이 직무몰입을 매개로 혁신행동에 미치는 효과 : 생산직 근로자를 대상으로 / The Effect of Production Workers’ Bottom-Up Learning on Innovation Behavior and the Mediating Effect of Job Engagement

Abstract
본 연구의 목적은 국내 제조업 생산직 근로자를 대상으로 상향식 학습이 혁신행동에 미치는 영향을 알아보고, 직무몰입이 이들 간의 관계에서 매개역할을 검증하고자 하였다. 이를 통해 생산직 근로자들에게 단순하게 학습 환경만 제공하는게 아닌 구체적으로 학습하고 적용하여 몰입할 수 있는 제도적 환경적 접근의 필요성의 시사점을 제공하고자 하였다. 이를 위한 연구문제는 다음과 같다. 첫째, 상향식 학습은 직무몰입과 혁신행동에 영향을 미치는가? 둘째, 직무몰입은 혁신행동에 영향을 미치는가? 셋째, 직무몰입은 상향식 학습과 혁신행동을 매개하는가? 이러한 연구문제를 검증하기 위해 국내 제조업에 근무하는 생산직 근로자를 대상으로 설문조사를 진행하였고, 총 272명의 설문응답을 표본으로 SPSS 23.0과 AMOS 23.0을 통하여 통계 분석을 진행하였다. 분석 결과는 다음과 같다. 첫째, 상향식 학습은 직무몰입에 정적으로 유의한 영향을 미치는 것으로 나타났다. 즉 상향식 학습의 수준이 높으면 직무몰입의 수준도 증가한다. 둘째, 직무몰입은 혁신행동에 정적으로 유의한 영향을 미치는 것으로 나타났다. 직무몰입 수준이 증가할 경우 혁신행동 수준도 증가할 것으로 예측되어진다. 셋째, 상향식 학습은 혁신행동에 유의한 영향을 미치지 않는 것으로 나타났다. 상향식 학습이 혁신행동에 미치는 직접효과는 유의하지 않으나, 상향식 학습이 직무몰입을 통해 혁신행동에 미치는 간접효과는 유의하다. 따라서 상향식 학습과 혁신행동 영향관계에서 직무몰입은 완전매개 효과가 있는 것으로 확인되었다. 이상의 결론을 통해서 상향식 학습만으로 조직 구성원들의 혁신행동을 직접적으로 이끌어내는데 부족함이 있기 때문에 조직은 생산직 근로자들에게 상향식 학습을 효과적으로 적용하는 다양한 방안을 모색할 필요가 있다. 또한 생산직 근로자들의 혁신행동을 이끌어내기 위해서 상향식 학습의 적용과 더불어 직무몰입을 할 수 있도록 다양한 제도가 마련되어야 한다.
This study is to examine the effect of bottom-up learning, innovation behavior, work engagement among manufacturing industrial production workers. Through this, to provide the suggestion of the institutional environment approach that can be learned by applying the learning environment. For this purpose, the research questions are follows. Fisrt, 'does bottom-up learning affect work engagement and innovation behavior?' Second, 'does work engagement affect innovation behavior?' Third, 'does work engagement mediate bottom-up learning and innovation behavior? In order to verify these research questions empirically, conducting a questionnaire survey on production workers in domestic manufacturing industry. Statistical analysis was performed using SPSS 23.0 and AMOS 23.0 with a sample of 272 respondents. The results are as follows. Fisrt, Bottom-up learning has a statistically significant effect on work engagement. In other words, higher level of bottom-up learning increases the level of work engagement. Second, work engagement has a statistically significant effect on innovation behavior. The level of innovation behavior is also expected to increase if work engagement level increases. Third, Bottom-up learning did not significantly affect innovation behavior. The direct effect of bottom-up learning on innovation behavior is not significant, but the indirect effect of bottom-up learning on innovation behavior is significant. Therefore, it was confirmed that work engagement had a full mediating effect on the relationship between bottom-up learning and innovation behavior. As the result of these research results, The bottom-up learning is not enough to directly lead the innovation behavior of the organization members. Therefore, organizations need to find various ways to effectively apply bottom-up learning to production workers. In addition, various systems should be provided so as to induce innovation behavior of production workers, as well as applying bottom-up learning and engaging in work.
